Cultivating Human Capital: The Path to Sustainable Leadership

by Livier Delgadillo

In the journey of leadership, there’s an undeniable truth:

“Talent is everywhere, but opportunities are not.”

The discrepancy of what stands between potential and actualized impact is the gap between potential and opportunity. This has ignited my passion for sustainable leadership—a concept that was profoundly shaped during a pivotal conversation with Dr. Jacinto Ramos Jr. and came to fruition after the Programs Team at ALL In Education, Danny, Mirka and Denia asked “What is next for our leaders”. As a steadfast advocate, facilitator, community builder, and visionary leader, Dr. Ramos Jr. has been a driving force in championing the recognition and development of talent within our own communities. His commitment to bridging the divide hidden in leadership development has deeply influenced my perspective and inspired the foundation of my work at ALL In Education.

Sustainable leadership is about more than creating capable leaders; it’s about nurturing, developing, and amplifying the talent of alumni, ensuring they are equipped to drive change in their own communities. It’s also about creating pathways for economic mobility and generational wealth, ensuring that leadership growth translates into lasting impact for individuals, families, and communities.

My Journey: A Border Town Perspective

I was born and raised in Nogales, Arizona, a vibrant and culturally diverse border town. Growing up there gave me a unique perspective on the talent that exists in underserved communities. In Nogales, I was surrounded by people with incredible potential, yet opportunities were often scarce.Talent was so often overlooked, not because it didn’t exist, but because there weren’t enough platforms for people to showcase their skills and grow into leadership roles.

Consider this, for instance, a former executive director with immense talent but nowhere to advance- not due to lack of ability, but because of limited resources and insufficient investment in their community.

There’s a noticeable trend of folks returning to Nogales, driven by a deep desire to see the places where they grew up thrive. However, the pressing question remains- do they have the resources to develop their skills professionally for the sake of economic growth or will they have to work for a larger national company, or evermore build their own businesses out of necessity? For our communities to truly flourish, we must invest in people far beyond schooling, or training. It’s about nurturing their growth and leadership long-term and believing that an individual is worthy of investment.

What Is Sustainable Leadership?

Sustainable leadership is more than a buzzword, it is an ongoing process that ensures that leaders not only thrive in their roles but also uplift others on the way. Creating a legacy that transcends ALL individuals.  At its core, sustainable leadership is about long-term investment in human capital. The focus is on growth and development, where alumni of leadership programs—such as those offered through ALL In Education—are supported even after their formal training ends.

Leadership cannot be a one-time act, leadership is a journey. To truly lead, you must serve, and to serve, you must develop others. This cycle is what sustains leadership beyond any individual or organization.

Nurturing Talent: The Power of Continuity

We have a history at ALL In Education, to not only support leaders but to also amplify their existing skills, but these skills have always been present; we’ve simply provided the platform and opportunities for them to continue their leadership growth. Through our Adelante Fellowship, we piloted the idea of Sustainable Leadership by engaging five alumni to support, co-facilitate, and eventually lead fellowship sessions themselves. It gave them the chance to practice facilitation skills, dive deeper into the curriculum, connect with fellows, expand their networks, and secure a stable earned income.

Building on this success, we extended the same opportunity to three Parent Alumni from the Parent Educator Academy (PEA). When we opened the opportunity, we received over 50 applications, demonstrating the immense talent and eagerness within the community. These parents went through a hiring process and have since been facilitating sessions while earning the skills necessary for their personal and professional growth.

This progression has solidified and scaled what we now call Sustainable Leadership. By fostering talent and creating pathways for growth, we’re empowering individuals to lead within their communities, ensuring they have the tools and opportunities to thrive and contribute to lasting change.

The talent is already there—waiting. What is often missing is the platform for that talent to be amplified. By continuously engaging with alumni and offering them roles within our programs and opportunities in the community,  we create a space where their skills can grow and thrive. This is how communities are empowered, not through external aid, but through the development of internal talent.

The Power of Economic Mobility and Generational Wealth

Sustainable leadership doesn’t stop with individual growth—it extends to economic mobility and generational wealth. In many communities, leadership development is not just about building skills; it’s about providing the tools and opportunities for individuals to improve their economic standing. This economic uplift can transform not just one leader’s life but also the lives of their children, their families, and their communities.

By ensuring our alumni not only gain leadership skills but also have the opportunity to leverage those skills in meaningful ways—such as securing leadership roles, accessing higher-paying jobs, or launching initiatives—we help break cycles of poverty and foster economic growth that can span generations.

Moving Forward: Building a Continuum

At ALL In Education, we’ve taken these insights to heart, creating programs that don’t just end with program graduation but evolve into a continuum of leadership. Our alumni are not just passive beneficiaries; they are the ones driving our work forward. They lead our Parent Educator Academy, they are the facilitators in our Adelante Fellowship and they will be the future stewards of LISTO Academy.

By creating space for them to grow and lead, we ensure that the impact of our work is sustainable. The goal is simple: to create a leadership pipeline where those who have gained skills and experience can, in turn, support and uplift others. This is how we nurture human capital and build sustainable leadership.
